Something keeps happening in my conversations with leaders.

I’ll ask: What’s your strongest system?

And they’ll say — almost every time, without hesitation — our people.

Beautiful. I believe them. I’ve been inside enough organizations to know when it’s real — when a team is genuinely committed, genuinely good, genuinely tight in the way that only comes from actual shared experience.

Then I ask about the other stuff.

How decisions actually get made. What happens when two people are in conflict on a Tuesday afternoon and neither one of them is wrong, exactly, but something is broken. How you onboard someone without throwing them at a wall. What you do when a great person starts going quiet.

And there’s this pause.

Not “I haven’t thought about it.” More like “I think about it every damn day and I don’t know what to do.”

That pause is where I’ve spent 35 years.

Here’s what I know: your people aren’t the problem. The system around your people is. And most leaders of small organizations never got taught how to build it. Not because they don’t care — God, they care — but because nobody taught them. We hand people teams and say good luck. We promote the best individual contributor into management and act surprised when it’s hard. We build culture on vibes and willpower and then wonder why it doesn’t hold when things get rough.

It’s not a character flaw. It’s a gap. And it’s closable.
